This article is tell about a FCS physician compensation system.The Dr.Luis Samaniego is the president of Family Care Specialists Medical Group.This group with a missionof providing high quality primary care to underserved communities in East Los Angeles.(references)Financing constraints dictated that the group build reserves in order to fund major capital investments in facilities and technology.The total pool available to fund any clinician compensation program was limited.(reference)

In the early days ,FCS clinicians were paid fixed salaried.It doesn’t have any compensation behaviors.Those more recently hired and less experienced were paid less. the experienced senior clinicians more.However,the salary range had always been relatively narrow.A physician could reach the upper end of the salary scae n five years with the Group.Dr.Samaniego,the leadership of the Gropis came to believe that incentives would help drive better achievement of the FCS mission of sevice and benefit he Group.The first compensation program was born called the Quality Improvement Incentive Program.It make a progress for FCS compensation system.But it was failing FCS on other dimensions.So FCS scrapped the QIIP in 2001,then the new program was born.The new program doesn’t have the same problems of QIIP,but it also can’t make the compensation system balanced.

The purpose of the FCS physician compensation system is to motivate the clinicals modify their behavior and to reward behavrior that reflects the highest standers in Family Medicine,medical education,and health care service to FCS patients and the community .What’s more, it is also for achieving the FCS’s mission and make benefits for the group.Further,it should have real impacts on the physicians,the group,and most importantly,their patients.To achieve this purpose,some of the doctors’ compensation must be made performance dependent.Paying performance-dependent compensation tends to attract employees who are more risk tolerant,more aggressive,more confident in their abilities.(书本) make doctors’ compensation dependent will give doctors’ stimulation to motivate them work hard.But it will only usable for the doctors who have the ambition to get the compensation.So the pergformance dependent compensation should be given to the birlliant doctors.

As far as i am concerned,the current system is not an improvement over the QIIP.After FCS scrapped QIIP,the new program also didn’t make the compensation balanced. There are reasons as follows.First,The QIIP compensation system made contribution to medical care and community heath care.It desighed total points across the seven categories for each clinician totaled 100,it make a better balanced .Second,it considerate two aspects:objective and subjective criteria.To a certain degree,It can ensure the value of individual clinician
